[9]
Employees Worldwide at the most vulnerable and聽 insecure moment due to coverage 19 Recession聽聽
[14]
worldwide, Salary cuts, job loss retrenching聽 pink slips terminations etc Is there an answer or聽聽
[22]
solution to this? Can you make your employees more聽 secure? watch this video for the complete solution聽聽
[29]
to all the problems. Hi friends this is Nixon聽 D'Silva and welcome to my channel "Nixon's Take"聽聽
[35]
The objective of this channel is to take up聽 important issues that matters to most of us and in聽聽
[40]
this episode we are taking up the issue of Fight聽 for Corporate Justice for all employees worldwide聽聽
[47]
this is a Just Fight for employees where they聽 are not exploited at their workplace and their聽聽
[51]
financial security is not compromised聽 especially when they lose their jobs.聽聽
[56]
Having said that at the same time it is definitely聽 not a fight to armtwist the employers but it is to聽聽
[63]
work in perfect sink or shoulder to shoulder for聽 the mutual benefits of both the employees and the聽聽
[68]
employers. In this episode i am going to talk聽 about severance pay compensation to employees聽聽
[74]
or unemployment allowance for all those who have聽 lost their jobs. It is also a fight for those who聽聽
[80]
may lose their jobs in future and to make sure聽 that their financial issues and compensation聽聽
[85]
is well taken care of to a large extent i will聽 explain how you can solve this problem to a large聽聽
[92]
extent by solutions which are scientifically and聽 rationally thought out so please watch this entire聽聽
[98]
episode till the very end to reduce or eliminate聽 your financial insecurity arising out of job聽聽
[104]
and income loss. The solution chalked out are not聽 only relevant for all times but it is even more聽聽
[110]
relevant especially in this Covid 19 scenario聽 where the entire world has gone into Recession,聽聽
[116]
Retrenching, Downsizing of staff, Organizational聽 Restructuring etc Employees who lose their jobs聽聽
[124]
are traumatized in most cases when there is no聽 income and there are Bills, Emi, House expenses,聽聽
[131]
children's and parents responsibilities聽 other liabilities etc to take care of.聽聽
[136]
If that employee gets a job soon then the damage聽 is not that much, but if it takes a long time聽聽
[141]
and he has to wait and struggle for months and聽 sometimes even years then what will he or she do,聽聽
[147]
many a time it leads to desperation and聽 in some cases even lead to commit suicide.聽聽
[153]
since this solution is for employees one聽 might wonder or ask why not withdraw from聽聽
[157]
the provident fund or from the retiral funds to聽 tide over the financial problems due to job loss,聽聽
[164]
Well the answer is very simple, the retiral聽 funds as the name suggests are for the needs聽聽
[169]
of the employee after his retirement but in most聽 cases he or she is no longer able to generate聽聽
[175]
income like in their younger days further the聽 retirement corpus becomes meaningful or decent聽聽
[181]
enough to take care of the retired person because聽 of the cumulative effect due to the employee share聽聽
[186]
the employer share and interest that gets聽 compounded year after year so ideally speaking聽聽
[191]
no employee should ever withdraw the retired聽 funds before his retirement as far as possible.聽聽
[198]
so how can the impact of this financial problem be聽 reduced if not completely eliminated? Is there a聽聽
[204]
solution to these problems? Friends the good聽 news is that, there's definitely a solution聽聽
[209]
further to add to it the best part of the solution聽 is that there are absolutely no losers and every聽聽
[215]
stakeholder is a winner I'm sure we can't聽 come out with a better solution than that.聽聽
[221]
The best part of the solution given is that it聽 is A) Viable B) practical and C) Most importantly聽聽
[228]
implementable. One of the primary or immediate聽 solutions to job loss is giving severance pay聽聽
[234]
to all employees who have lost jobs in all cases聽 except unethical cheating and integrity issues聽聽
[242]
i propose a six month severance pay聽 to employees who have lost their jobs聽聽
[246]
and this is the bare minimum compensation聽 and employers are free to give聽聽
[250]
Severance Pay much above this level as per聽 the company's affordability and profitability.聽聽
[255]
employees otherwise individually are not in聽 a position or strength to fight or negotiate聽聽
[260]
severance pay either at joining or while parting聽 ways with their employers. In short both employees聽聽
[267]
and employers gain from the employee severance聽 pay or unemployment allowance scheme. Now the聽聽
[272]
big question is how to generate and get聽 the big funds required for severance pay.聽聽
[278]
Friends the good news is that this is very聽 much possible, practical and also viable聽聽
[283]
After giving some thought on this I have come聽 up with the following sources for funding聽聽
[287]
the employees severance pay or聽 unemployment allowance scheme.聽聽
[291]
The first source of financing is from 1)聽 corporate social responsibility fund or CSR fund.聽聽
[298]
Let us first understand what exactly this fund聽 is all about. CSR fund is a fund where companies聽聽
[304]
are generally supposed to give or undertake聽 charity work upto an extent of two percent聽聽
[308]
of the company's net profit. The percentage may聽 vary in different countries as per their laws聽聽
[314]
or voluntarily as decided by corporates but聽 its objective is mainly to do charity at the聽聽
[321]
corporate level for causes like uplifting poverty,聽 social work etc at the local or national level,聽聽
[328]
I propose that one percent that is 50 percent of聽 the CSR fund be allocated for giving severance聽聽
[333]
pay to those employees who have lost their jobs.聽 This is because just as charity begins at home聽聽
[339]
every organization's first and foremost priority聽 responsibility and charity should first begin聽聽
[345]
with their own employees especially this is so聽 because they are the primary and most important聽聽
[351]
reasons for the company's profitability and聽 therefore before a company helps other people聽聽
[355]
or organization they should first help their own聽 employees and then the other needy in the society聽聽
[362]
I don't see any problems or objections from聽 corporates doing this to help their own employees聽聽
[367]
because this does not cost them any additional聽 financial liabilities as the amount is already聽聽
[373]
set aside because of either legal provisions or聽 voluntarily by corporates for CSR activities.聽聽
[381]
The amount reserved for CSR activities runs in聽 billions of dollars for most countries having this聽聽
[386]
social responsibility scheme and will go a long聽 way in helping employees who have lost their jobs.聽聽
[392]
On a rough conservative estimate the CSR amount聽 at one percent of a company's net profit could聽聽
[398]
be at least a mind boggling 150 billion dollars聽 which is surely a humongous amount to take care聽聽
[404]
of the employees to a large extent who have lost聽 their jobs. The second source of funding is from聽聽
[410]
companies share to Employees Severance聽 pay fund. The second and most important聽聽
[416]
contribution will be by the corporates who聽 are employing the employees and their profits聽聽
[421]
are largely due to the fact that employees are聽 working hard as a team with integrity, loyalty聽聽
[427]
to get maximum profits for the employers, so it聽 is very important that corporates to make sure聽聽
[431]
that their employees well-being are well taken聽 care of because the byproduct of this employee聽聽
[436]
reform will be even more profits to them and a聽 very good work environment for all employees.聽聽
[443]
To this end I want to suggest a nominal four聽 percent of the total employee's salaries and Wages聽聽
[448]
expenses of the company to be kept aside for the聽 employees severance pay fund by the employer. This聽聽
[455]
as mentioned is a nominal amount and therefore聽 the corporates will not have any objections to it.聽聽
[461]
Let us see how significant or insignificant is聽 this four percent additional liability to the聽聽
[466]
employers. A study and analysis had been done聽 of more than 2000 corporates with a mix cutting聽聽
[473]
across all industries from manufacturing as well聽 as service industries fortune 500 companies as聽聽
[478]
well as multinational companies, national and聽 international companies, profit making companies聽聽
[483]
as well as loss-making companies, to get a聽 very good flavor and idea whether severance聽聽
[488]
Pay is viable and practical to employers or not.聽 You will be pleasantly surprised at the results聽聽
[495]
analysis we have come up with after the study,聽 which is completely in favor of severance pay or聽聽
[500]
unemployment allowance for the following critical聽 reasons 1) employee expenses or salaries you won't聽聽
[506]
believe are fortunately and surprisingly extremely聽 low and less than 10 percent of the turnover聽聽
[512]
for all industries and companies 2) this聽 gets even better if you take manufacturing聽聽
[517]
companies where employee expense or salaries聽 hardly five percent of the company turnover聽聽
[523]
3) For service industry the employee expenses聽 about 15 percent overall 4) for loss making聽聽
[529]
companies too, employee expense is about 10% 5)聽 For IT and software industry employee expenses is聽聽
[537]
about 45 to 50 percent of the company turnover but聽 the profit margins are also much higher at about聽聽
[543]
20 to 25 percent of turnover so there is enough聽 scope for employees severance pay provisions.聽聽
[549]
In short a study concludes that there is more than聽 enough scope and band width for companies to have聽聽
[555]
a provision of four percent of the total employee聽 expenses for severance pay which in actual terms聽聽
[560]
taking the average employee expense of 10聽 percent means it is just about 0.25 percent聽聽
[566]
as this will be taken as employee expense聽 in the income tax returns of the company's聽聽
[571]
turnover. So it is really a very miniscule聽 expense liability of less than a quarter or聽聽
[576]
one-fourth of just one percent and can be聽 easily absorbed by almost all corporates
[583]
The most important reason for introducing the聽 employee severance pay reform is because the whole聽聽
[588]
business model is heavily skewed in favor of only聽 three stakeholders and living out the employees,聽聽
[594]
this is because A) It is only employer-centric聽 as the main objectives are the company's聽聽
[600]
profits B) Consumer-centric as they are to be聽 satisfied with the company product or service聽聽
[606]
or they'll be out of business and C)聽 Government centric as they get their Dues聽聽
[611]
and taxes. But the only stakeholder which gets a聽 raw deal and the wrong end of the stick are the聽聽
[616]
company employees who are not only the main reason聽 of the company's profit but also most importantly聽聽
[621]
take care of the interest of the other three聽 stakeholders and in the eventuality of losses聽聽
[627]
or to increase company profits many a time they聽 are dropped by the employers like a hot potato聽聽
[632]
and are terminated from the job. This is precisely聽 the reason why this anomaly has to be rectified聽聽
[637]
by implementing the employee severance pay聽 reform to make sure that businesses are also聽聽
[642]
employee-centric and all four stakeholders聽 interest is taken care of, which will only聽聽
[647]
strengthen the whole business model and correct聽 the long overdue gap and will help businesses聽聽
[653]
flourish even more than before. The government聽 should fully back this very important employee聽聽
[658]
financial security reform which not only takes聽 care of the employees who have lost jobs but most聽聽
[662]
importantly because the government too benefits聽 from severance pay to employees as they would聽聽
[667]
also get various revenues in terms of income tax聽 and other indirect taxation out of the severance聽聽
[672]
pay income which they would have otherwise聽 not got when there is no income to employees聽聽
[678]
so the government in its own interest and without聽 batting an eyelid should make this an act on the聽聽
[682]
similar lines of employees provident or pension聽 fund scheme or employees gratuity fund scheme聽聽
[689]
and pass the resolution in parliament as聽 an employee's financial security reform.聽聽
[694]
Friends does anyone have any doubt whether this聽 will be accepted and implemented by corporates.聽聽
[699]
well the striaght answer to that is corporates聽 will definitely accept and implement the聽聽
[704]
employee severance pay reform for multiple reasons聽 which I will now summarize. A) Because it is a聽聽
[711]
just demand to compensate an employee who has聽 lost his job, hisincome and his livelihood . B)聽聽
[717]
The additional financial liability to corporates聽 is not very high, in fact it is quite minuscule聽聽
[722]
that is only about 0.25 or a quarter of one聽 percent of the total revenues or turnover聽聽
[728]
and this financial liability can be easily聽 absorbed without affecting their business.聽聽
[734]
C) This will definitely go a long way in聽 employee retention and this in turn will save the聽聽
[738]
corporates a lot of money in employee retention聽 schemes and also replacement and training costs聽聽
[744]
of employees for a little investment in聽 severance pay and the employer benefits聽聽
[749]
far exceeds amount invested in severance pay聽 fund D) But finally the most important reason why聽聽
[756]
they will implement this reform is because if聽 they don't implement it then there is a very聽聽
[761]
high possibility of Customers/Clients/Employees聽 backlash of the corporates to Boycott the products聽聽
[767]
and services of such companies which doesn't care聽 about their own employees and are insensitive聽聽
[772]
to their pain and so does it implement聽 this financial compensation reform.聽聽
[777]
Moreover most clients will also be employees聽 in some companies or the other. This boycott聽聽
[782]
will surely hurt the corporates in a very big聽 way and even if the sales come down by just 15聽聽
[787]
to 20 percent, losses will be tremendous and to聽 sustain the business operations might be very very聽聽
[792]
difficult for many companies, further the clients聽 employees will reward those companies who are聽聽
[799]
early implementers of this employee severance pay聽 reform so it is in their very own interest that聽聽
[804]
the corporate should definitely implement this聽 new employee severance pay reform happily and at聽聽
[809]
the earliest. As mentioned the best thing about聽 this solution is that there are absolutely no聽聽
[815]
losers & all the stakeholders will be big winners聽 when it is implemented. Friends now to conclude I聽聽
[822]
would like to mention that with the support of聽 each one of you, we will make this a reality聽聽
[827]
and not only the current employees but all future聽 generation of employees as well will benefit from聽聽
[832]
the implementation of the employee severance pay聽 reform or unemployment allowance reform by getting聽聽
[838]
this very important clause as a compulsory part of聽 the employee agreement with the employers right at聽聽
[844]
the very onset and start of joining the company聽 itself and they don't have to beg or be at the聽聽
[850]
employer's mercy later because of the hire and聽 fire policies nowadays. We are also starting an聽聽
[857]
"ONLINE PETITION" for clearance of this employee聽 severance pay reform or unemployment allowance聽聽
[862]
reform shortly and will need maximum support聽 from each one of you by bringing an awareness聽聽
[867]
of this reform to everyone around us so that our聽 voices are heard in the right corridors of power.聽聽
[873]
So friends if you think severance pay or聽 unemployment allowance should be a compulsory聽聽

employee reform to take care of employees聽 financial insecurities arising out of job loss聽聽
